Abstract

We present the methodology behind the Work For Future Mission Alignment Index (MAI), a multi-dimensional scoring system that quantifies the fit between a candidate's stated values and a company's demonstrated impact. This paper details the algorithm's design, training data, and validation against real-world hiring outcomes.

Traditional job matching focuses almost exclusively on skills and experience. While these remain important, our research demonstrates that mission alignment is the single strongest predictor of long-term employment satisfaction and retention in the impact sector.

The Mission Alignment Index combines three signal categories: stated values (derived from profile questionnaires and free-text analysis), demonstrated impact (inferred from work history, volunteering, and community participation), and technical skills match.

We trained the model on 8,000+ historical matches with known 6-month outcomes, using a gradient-boosted ensemble with fairness constraints to prevent demographic bias. The resulting model achieves 78% accuracy on retention prediction, a significant improvement over the 52% baseline of skills-only matching.

Ongoing validation uses A/B testing where a random subset of recommendations are scored by the legacy skills-only model. Retention, satisfaction surveys, and employer NPS consistently favour the MAI-scored cohort.
